The ATS Goldmine

Your next hire already applied. Here's how to find them again.

01

Silver medalists you forgot

A silver medalist is anyone who got close: reached the final round, got an offer, or left late for a reason that had nothing to do with their skill. Every ATS can find them. You build the searches once and save them.

Build four saved searches

Use the candidate search in your ATS. Search by stage reached, outcome and date. Name each search so anyone on the team can run it.

  1. Final round, not hired. Stage reached = final interview or later. Outcome = rejected. Last 24 months.
  2. Offer declined. Stage = offer. Outcome = declined by candidate. Any date.
  3. Withdrew late. Stage reached = second interview or later. Outcome = withdrew.
  4. Rejected for timing. Rejection reason is one of the timing reasons in the table below.

If your ATS only stores the current stage, search for candidates with a scorecard on the final-round interview instead.

Timing reasons vs skill reasons

Rejection reason on fileRevive? Why it matters
Hired another candidate / position filledYesThey passed the bar. Someone else just got there first.
Role on hold / cancelled / budgetYesNothing to do with them.
Salary above band at the timeYes, if the band movedCheck the new band first.
Location, on-site days, relocationYes, if the setup changedHybrid or remote now? Lead with that.
Not enough experience / too juniorAfter a step upCheck section 02 first.
Skills gap on a must-haveOnly with proofA new cert or a new job that uses the skill.
Failed reference, conduct, no-showNeverTag do-not-revive and write one line why.

Rejection reason blank or "Other"? Open the final-round scorecards. If most interviewers scored yes or strong yes, treat it as a timing reason.

Tag them the same way every time

One format, lowercase, year first. Tags you can't sort are tags nobody runs.

Before you contact anyone

In The Cognitive

  • Paste the old role's brief, then add one line describing your silver medalist: "people like this: 6 years in FP&A at a mid-size retailer, owns the monthly forecast, builds the board pack."
  • Open the top matches first. Each one says why it fits.
  • Shortlist the ones you want and send them to your ATS next to your old applicants.
02

Who grew since they applied

The person who was too junior in 2024 may be the right level now. The CV in your ATS is frozen on the day they applied. Their public profile is not.

How to check one person in 3 minutes

  1. Open the CV on file. Write down title, employer, team size and the gap your interviewers named.
  2. Search their name plus their last employer on LinkedIn or the web. Confirm it is the same person from location and past jobs.
  3. Compare. Look only for the signals below.
  4. Write a one-line note in the ATS: 2024: Asst Store Mgr, 40 staff. 2026: Store GM, Riverside, 85 staff.
  5. Add revive-grew if they moved up.

In The Cognitive

  • If a past applicant has grown past your old role, type the new level as the brief: "Senior Site Reliability Engineer, has led incident response, Kubernetes, remote within the UK."
  • Read the top matches next to your revived applicant to see who else is at that level now.
  • Shortlist and send the picks to your ATS under the same req.

The 3-line message that revives them

Three lines. Each line does one job.

  1. Line 1, the fact: the role, the stage they reached, and when.
  2. Line 2, what changed: the new role, the new band, the new setup, or their own step up.
  3. Line 3, one small ask: a 15-minute call, the brief, or an interview link.

Send from your own inbox, to the personal email on file. Keep the subject short and lowercase. Swap every detail below for your real facts.

Follow-up

One follow-up after 5 working days, one line, same thread: Hi Priya, the role is still open. Happy to send the brief if a call is too much. No reply after that? Tag contacted-YYYY-MM and leave it for six months.

In The Cognitive

  • Invite the revived applicant to an AI interview. They book their own time.
  • You get the recording, transcript and scores, without booking a panel.
  • Watch the recording with the hiring manager before anyone meets them.

Old roles that match new ones

Your best revive list for a new req often sits under a different job title. Map new reqs to old ones by the work, not the title.

Map a new req in 5 steps

  1. Write the new req's three must-haves. Only three.
  2. List every closed req from the last 24 months in the same team or job family.
  3. For each old req, mark which of the three must-haves it shared.
  4. Two of three shared: map it. Pull everyone who reached the final round from that req.
  5. Save the result as one list or tag: revive-for-[new req id].

Keyword searches on CV text

Most ATSs let you search the text of stored CVs. Combine the search with your stage search from section 01.

FP&A: ("FP&A" OR "reforecast" OR "budget") AND ("Anaplan" OR "Adaptive" OR "Hyperion")
SRE: ("on-call" OR "incident") AND ("Kubernetes" OR "Terraform") AND ("SLO" OR "postmortem")
CRC: ("ICH-GCP" OR "GCP") AND ("informed consent" OR "CRF" OR "EDC")
FSE: ("field service" OR "service engineer") AND ("PLC" OR "hydraulic" OR "HVAC")

No AND/OR support in your ATS? Run each term as its own search and keep the names that appear in two or more.

Agencies

In The Cognitive

  • Paste the old req's brief, then type what's new: "same role, now hybrid in Manchester, Anaplan is a must-have."
  • Search, open the top matches, and shortlist.
  • Send the picks to your ATS under the new req, next to your mapped list.

Keep it running

In The Cognitive

  • For each req with fewer than three revived names, paste its brief and search.
  • Ask for more people for the same role if the first page is thin.
  • Send the people you pick to your ATS so next month's run includes them.
06

What to never say to a past applicant

Past applicants remember how the last process ended. One wrong line closes the door again.

"We kept your CV on file."
"You reached the final round for our Senior Financial Analyst role in March 2025."
"Are you still looking?"
"We have a new CRC role starting in January. Would you like the brief?"
"You weren't the right fit then, but…"
Say what changed: "The role is now remote within the UK."
"We went with a stronger candidate."
"We hired one person then. This is a second seat on the same team."
"Why did you turn us down?"
Name the reason they gave and the fix: "The on-site days you raised are gone."
"Exciting opportunity" or "perfect fit".
The facts: pay band, location, start date, who they report to.
"Can you send an updated CV?" in the first message.
Ask for a call or send the brief first. Ask for a CV only once they say yes.
What the panel said about their weak spots.
Nothing in writing. If they ask on a call, give one specific, fair point.
Their old salary expectation quoted back.
"The band for this role is £[x] to £[y]."
"It's the same process as last time."
"It's one 30-minute interview you can take any time this week, then one meeting with the hiring manager."
A message to their work email.
The personal email they applied with.
