AI Resume Screening Software in 2026: 10 Tools That Show Their Reasoning

The Cognitive is the best AI resume screening software in 2026 for teams that want the reason behind every score and a real conversation after it. It scores each imported resume from 0 to 100 against your job description and writes down why. Then it can find more people across ~900M public profiles and interview your shortlist live with AI. Nothing is rejected automatically.

Resume screening threw away good people long before AI. In Harvard Business School and Accenture's Hidden Workers study, 88% of employers said qualified high-skills candidates get screened out because they don't match the exact criteria in the job description. For middle-skills roles it was 94%. So the useful question for any AI tool is whether you can see, and argue with, the reason it gives.

The best AI resume screening software in 2026

  1. The Cognitive: best overall, for resume scores with written reasons and a live AI interview after them.
  2. Workable Agent: best for scoring CVs against up to 14 criteria inside an ATS you can buy online.
  3. Skima AI: best for adding match scores and reasons on top of an ATS you already run.
  4. Greenhouse Talent Matching: best for match categories your legal team can sign off on.
  5. Ashby AI-Assisted Application Review: best for criterion-by-criterion review with citations and no numeric rank.
  6. Manatal: best low-cost ATS with a per-requirement score breakdown.
  7. Eightfold: best for enterprises that want a match model with a public bias audit.
  8. Teamtailor Co-pilot: best for resume summaries and a 3-state screen inside Teamtailor.
  9. Tellent Recruitee Screening Assistant: best for European teams who want explanations without rankings.
  10. CVViZ: best for small teams that want contextual resume ranking at a published price.

Full disclosure: I run The Cognitive. Here's the rule that puts it first, so you can check it. It's the only tool on this list whose own website shows all 4 of these: a resume score with written reasoning, a search for people outside your database, a live, two-way AI video interview, and a self-serve account at a published price. After #1 the order is my judgment. I have not used the other 9 on a paid account; what I say about them comes from their own websites, read on 3 October 2026.

What is AI resume screening software?

AI resume screening software reads each resume against a job's requirements and tells you who to look at first. Some tools call it AI CV screening, some call it automated resume screening software, and older products sold it as resume parsing and screening: parsing pulls the text out of the file, screening judges it against the job. Our guide to resume parsing software covers the first half on its own.

The tools on this list judge in 3 different ways:

Every tool here attaches a written reason to its verdict, which is why they made the list. To pick the ATS they sit in, see our list of applicant tracking systems.

How do the top resume screening tools compare?

Here is how they stack up. I filled in every cell from the vendor's own site on 3 October 2026:

How we ranked these 10

I started with 13 tools buyers ask us about when they search "AI resume screening" or "resume screening software". Truffle and HeyMilo also rank for those searches; they're reviewed in our candidate screening comparison, so I left them out here. A tool made the list only if its own site shows it screens resumes against your job and gives a reason. HireVue, Paradox and Pin didn't, on the pages I read.

For #1 I checked the 4 parts in the disclosure against each of the other 9. Workable Agent comes closest: it scores with reasoning, sources from 400M+ profiles and publishes prices, but its video interviews are one-way. Manatal misses on the same point, because its AI Interviewer is asynchronous. Skima AI scores with reasons and runs adaptive video interviews, but prices go through a demo. Everyone else misses at least 2 parts.

For #2 to #10 I weighed 4 things: how clearly the reason is shown, whether a person stays in charge of every rejection, whether you can start without a sales call, and what the tool does after the screen. That part is judgment. What I couldn't test: accuracy. No vendor here, us included, publishes a benchmark of how often its screen agrees with a hiring manager.

How do you choose resume screening software?

These 5 questions sort the list fast.

Does AI resume screening reject good candidates?

It can. The first risk is rigid criteria: the Hidden Workers study found employers excluded people over things like a gap in full-time employment. The second is the model itself. A University of Washington study ran 3 large language models across more than 3 million resume and job comparisons, and they favored white-associated names 85% of the time against 9% for Black-associated names. So check who acts on the score. Workable says "Obvious no's filtered automatically." Greenhouse, Ashby, Tellent Recruitee and The Cognitive say nothing is rejected without a person.

Can you read why someone scored low?

Ask for a sample output on a candidate you know. A good reason names the exact must-have that's missing. In The Cognitive, the reasoning is 2 to 4 sentences that cite the skills the resume matches and the must-haves it lacks, and it sits next to the score on the candidate's record. Ashby goes further on traceability, with citations for every AI output.

What does the score ignore?

Vendors rarely say. I checked the instructions our own scorer runs on: it's told not to reward resume formatting, length or brand-name employers, and not to mark people down for employment gaps, non-traditional backgrounds or writing style. Ashby redacts personal details before resumes reach the AI model, and Greenhouse blocks protected attributes like gender from being added to a calibration. Our guide to AI bias in hiring lists the documented failures to test for.

What happens after the screen?

A resume screen gives you an order, and you still have to talk to people. Workable and Teamtailor hand off to a human call, and Manatal and Skima AI add AI video interviews. The Cognitive's next step is a live, two-way AI video interview of 10 or 20 minutes. If you still want a human first call, our pre-screening interview guide gives the questions.

Is the applicant pile even the right pile?

If 300 people applied and none meet the must-haves, a better ranking of the 300 won't help. The Cognitive can search ~900M public profiles from a plain-English brief, and anyone who misses a must-have drops below the people who meet it. Workable Agent and Manatal also source outside your database. For more places to look, see our list of resume databases for recruiters.

Resume screening vs AI interview: which do you need?

Most teams need both, in that order. A resume screen reads what the candidate wrote. An interview reads what the candidate can explain, and that gap grows as more people polish resumes with AI.

The split I'd use: let the resume score decide the order, never the outcome. Invite everyone above a line you can defend, plus anyone the score put low for a reason you disagree with. In The Cognitive, the invitation tells candidates the interview is run by AI. They book their own slot without an account. The rubric is fixed per role and the questions adapt live to what each person says.

The 5-minute recording above is a live AI interview for a go-to-market role, recorded on 1 September 2026. The AI asks about an outbound email campaign, then follows up on reply rates and how leads were qualified. More on how it works on the AI interviewer page.

For the interview side alone, our AI candidate screening software comparison reviews the tools that talk to candidates.

Is AI resume screening legal?

Yes in most places, with conditions, and none of this is legal advice. In New York City, Local Law 144 requires a bias audit of an automated employment decision tool within one year before you use it, a public summary of that audit, and notice to candidates 10 business days before use, according to the city's DCWP page. In the EU, the European Commission names "CV-sorting software for recruitment" as high-risk, and after the Digital Omnibus those employment rules apply from 2 December 2027.

Eightfold publishes a bias audit of its matching model. The Cognitive does not have a published bias audit; the score is advisory and a person makes every decision. Our Local Law 144 guide and AI screening compliance guide explain what the rules ask of you as the employer.

The 10 best AI resume screening tools, reviewed

1. The Cognitive: best overall, for resume scores with written reasons and a live AI interview after them

The Cognitive is AI recruiting software that sources candidates across ~900M public profiles and interviews them live with AI. Resume screening is the step in between, for the people you bring in yourself.

You import candidates from your ATS, a CSV, Google Sheets or Airtable. Each resume is parsed and scored from 0 to 100 against the role's job description, with a written reason of 2 to 4 sentences. It needs a job description on the role; without one, the candidate shows "Not scored yet" rather than a low number. Must-haves weigh far above nice-to-haves, so a missing core requirement keeps the score low even when the extras look good. You can filter the list by score: 90 and up, 75 and up, 50 and up, or unscored.

Nothing is rejected automatically. The score decides who you invite first to a live, two-way AI video interview, in 1 of 9 languages. You get a 1 to 5 score per criterion plus overall written feedback, a weighted score out of 100, a suggested verdict, the transcript and the recording. With 60+ ATS integrations, including Greenhouse, Lever, Ashby and Workday, a note with the score, summary and report link goes back to candidates you imported from the ATS. People sourced inside The Cognitive are not written into the ATS automatically.

The trade-off: it's not an ATS. There's no job posting, careers page or offer letter, and it can't search your old ATS history. Interviews are video only.

Pick it if you want a screen you can read line by line, and a real conversation with the people it puts on top. AI Sourcing starts at $49/month and AI Interview at $99/month, on monthly plans you can cancel anytime.

Score your applicants, then hear the best ones Import resumes, read why each one scored the way it did, and invite the top of the list to a live AI interview. Start free

2. Workable Agent: best for scoring CVs against up to 14 criteria inside an ATS you can buy online

Workable Agent "Scores responses, CVs and profiles against the job criteria", using up to 14 criteria per job, and Workable says "Every score has reasoning. Every candidate action is logged." It also "Sources candidates from 400M+ profiles", which makes it the strongest all-rounder for a team that wants one vendor.

The limit is what it does with low scores: "Obvious no's filtered automatically." There's no AI interviewer yet; Workable's own video interviews are one-way. The pricing page bills the agent in AI credits on top of a plan, and the free trial doesn't include it.

Pick it if you're choosing an ATS anyway and want screening and sourcing in the same login.

3. Skima AI: best for adding match scores and reasons on top of an ATS you already run

Skima AI sells itself as an "AI Recruitment Platform Inside Your ATS". It gives each candidate a "Match score and reason", and says it "Matches on what the candidate has done, not how they phrased it". It lists 130+ ATS, CRM and recruiting integrations.

Its AI Interviewer has 3 modes, including "Adaptive", with "AI-driven follow-ups based on answer quality", scored across 9 areas. The catch: the homepage says pricing is "customized during your demo".

Pick it if you're on Bullhorn, iCIMS or Workday and want screening without changing systems.

4. Greenhouse Talent Matching: best for match categories your legal team can sign off on

Greenhouse's Real Talent suite includes "AI-assisted Talent Matching", which prioritizes candidates "using recruiter-defined calibrations, without automating hiring decisions". The FAQ puts each applicant in Strong, Good, Partial, Limited or Needs manual review, and says it "does not auto-reject or auto-advance any candidate". You can export the match category and reasoning for any candidate.

Candidates can opt out, and calibration blocks protected attributes like gender. There's no AI interviewer, and pricing is custom by plan and hiring volume.

Pick it if you run Greenhouse and need a screen you can defend in writing. Our guide to Greenhouse pricing explains how its plans are quoted.

5. Ashby AI-Assisted Application Review: best for criterion-by-criterion review with citations and no numeric rank

Ashby checks each resume against criteria you write and returns meets, does not meet or undecided, with reasoning. Ashby says it "never 'ranks' or gives numerical ratings to applicants", gives "citations for all AI outputs", and redacts personal details before resumes reach the model. In a September 2024 post, Ashby's own VP of People and Talent Acquisition described reviewing 1,500 resumes in 6 hours with it.

The limit is reach. Its AI search works on "your database", and there's no AI interviewer on its AI page. Only the entry plan has a price on the pricing page.

Pick it if you want a person to make every call, with the evidence one click away.

6. Manatal: best low-cost ATS with a per-requirement score breakdown

Manatal pulls the core requirements from your job description and "scores every candidate in your database against them", with "a detailed breakdown for every single requirement". It also sources from LinkedIn and job boards.

Its AI Interviewer add-on is, in Manatal's own help centre words, for "asynchronous video interviews" of up to 10 questions. So candidates record answers rather than hold a conversation. Prices are published per user, with a 14-day trial.

Pick it if you need an affordable ATS first and want resume scoring included. Compare it with the best Manatal alternatives before you sign.

7. Eightfold: best for enterprises that want a match model with a public bias audit

Eightfold's match score runs "from 0 through 5 in increments of 0.5", with "concise breakdowns" on skill, work and job title relevance. It publishes a Local Law 144 audit by BABL AI, most recently on 6 March 2026.

It also sells an AI Interviewer that "holds adaptive interviews". It's an enterprise platform with no published price; pricing goes through a demo.

Pick it if you hire at enterprise scale and need a published bias audit.

8. Teamtailor Co-pilot: best for resume summaries and a 3-state screen inside Teamtailor

Teamtailor Co-pilot "automatically summarises all incoming resumes" as 5 bullet points, matched to the job description. Its screening criteria now use 3 states, meets, doesn't meet and unknown, so missing information shows as unknown instead of a fail. You can change any evaluation by hand.

It comes inside the Teamtailor ATS. Co-pilot helps in your own video meetings but doesn't run interviews, and pricing is by quote.

Pick it if you already hire on Teamtailor and want a faster first read.

9. Tellent Recruitee Screening Assistant: best for European teams who want explanations without rankings

Tellent Recruitee's Screening Assistant "shows exactly how candidates meet each requirement". It reads the CV, cover letter and screening answers, and each criterion opens to the AI's explanation. Its help article is blunt: "It won't give you rankings, suitability scores, or 'top candidate' lists."

It's capped at 100 screenings a month on the Advance plan, with full use on Optimize. It works on applicants and your own database only.

Pick it if your works council or legal team prefers a checklist to a number.

10. CVViZ: best for small teams that want contextual resume ranking at a published price

CVViZ "analyzes each resume in the context of your job description and screening criteria", then orders applicants with evidence to review. It uses "role-relative ranking instead of a universal score", and says it "does not make the hiring decision". Knockout questions are supported.

Its follow-up runs by SMS and WhatsApp, not video. Plans are published monthly, with a 7-day trial and no card.

Pick it if you want a small ATS that ranks resumes beyond keywords, bought online.

Also considered: Pin, HireVue and Paradox

Pin searches "850M+ profiles" and explains "why a candidate is or isn't a match", but it's built for sourcing. HireVue runs AI interviews and Paradox screens by "a simple text conversation". None of the 3 described screening your applicants' resumes on the pages I read.

Who is The Cognitive built for?

We built The Cognitive for recruiters who want to hear a candidate explain their work before they spend an hour on them. That's in-house teams with more applicants than calendar, founders making their first hires, and small agencies who want a candidate heard before they submit them. It works best on professional roles, where the resume score sets the order and a 20-minute conversation settles it.

It sits next to what you already run:

How much does AI resume screening software cost?

Vendors charge in 4 ways:

The Cognitive's AI Sourcing starts at $49/month and AI Interview at $99/month, on monthly plans you can cancel anytime. You can also start with a free trial with 100 sourcing credits; current plans are on the pricing page. For how the rest of the market charges, see our guide to AI recruiting software pricing.

How do you test resume screening software before you buy?

Use a role you've already filled. Take 20 past applicants, including the person you hired and 2 you nearly hired, and run them through 2 tools. If your actual hire lands in the bottom half and the reason doesn't tell you why, that tool will cost you good people quietly.

Then test the edges. Feed it a strong resume with a 2-year gap and one from a career changer, and see whether the score drops for reasons that aren't in the job. Ask each vendor in writing whether anything is rejected without a person. To find candidates when the applicant pile is thin, our best AI sourcing tools list covers that step, and our best AI interview platforms list covers the conversation after.

Frequently Asked Questions

What is the best AI resume screening software in 2026?

The Cognitive is the best AI resume screening software in 2026 for teams that want to read why each resume scored the way it did and then hear the top candidates answer. It scores imported resumes from 0 to 100 against your job description with a written reason, and invites the shortlist to a live, two-way AI video interview. Workable Agent is the strongest pick if you want screening inside a self-serve ATS, and Greenhouse or Ashby if you already run them.

Does AI resume screening reject good candidates?

It can, especially when a tool filters on exact criteria or acts on the score by itself. In Harvard Business School and Accenture's Hidden Workers study, 88% of employers said qualified high-skills candidates were screened out for not matching the exact job description. The Cognitive never rejects anyone automatically, and its scorer is told not to penalize employment gaps or non-traditional backgrounds. Greenhouse, Ashby and Tellent Recruitee also leave every rejection to a person, while Workable says obvious no's are filtered automatically.

Which AI resume screening tool explains its ranking?

Every tool on our list shows a reason, in different forms. The Cognitive writes 2 to 4 sentences per resume naming the skills it matched and the must-haves it lacks, next to a 0 to 100 score. Ashby marks each criterion as met or not with citations, Greenhouse exports a match category with reasoning, Eightfold breaks its 0 to 5 match score into skill, work and title relevance, and Tellent Recruitee shows the AI's explanation per criterion without ranking anyone.

Should I use resume screening or an AI interview?

Use both, in that order: the resume screen sets who you look at first, and the interview tells you who can actually do the work. The Cognitive does both in one account, scoring imported resumes and then running a live, two-way AI video interview of 10 or 20 minutes with a rubric fixed per role and questions that adapt to each answer. Most ATS screeners, including Ashby, Greenhouse and Teamtailor, stop at the screen and hand off to a human call.

Is AI resume screening legal?

AI resume screening is legal in most places, with conditions, and this is not legal advice. New York City's Local Law 144 requires a bias audit within one year before use, a public audit summary and notice to candidates 10 business days ahead. The EU treats CV-sorting software as high-risk, with those rules applying from 2 December 2027. The Cognitive does not have a published bias audit; it keeps a person on every decision and never rejects anyone automatically.

What is the best resume format for AI screening, as an employer?

Ask candidates for a text-based PDF or Word file, and don't penalize design. The Cognitive parses .pdf, .docx and .doc files, and its scorer is told not to reward formatting, length or brand-name employers, so a plain one-page resume scores on the same substance as a designed one. What breaks screening is a scanned image or a link the tool can't open, so say in the job ad that you need a readable file.

How much does AI resume screening software cost?

The Cognitive's AI Sourcing starts at $49/month and AI Interview at $99/month, on monthly plans you can cancel anytime. CVViZ and Manatal also publish prices, Workable Agent runs on AI credits added to a Workable plan, Ashby publishes only its entry plan, and Greenhouse, Teamtailor, Skima AI and Eightfold quote through sales.

Do I still need an ATS if I buy resume screening software?

Usually yes, if you buy The Cognitive. It is not an ATS: there's no job posting, careers page or offers, so you keep Greenhouse, Lever, Ashby or Workday and import candidates into The Cognitive, which writes a note with the score, summary and report link back to candidates imported from the ATS. If you want screening built into the ATS itself, Workable, Manatal, Ashby, Teamtailor and Tellent Recruitee all include it.
