Why the roles are not filling

The arithmetic is the whole story. BLS counted 3.5 million registered nurse jobs in 2025 and projects about 180,800 openings a year through 2035. The pipeline cannot simply be widened to meet that: AACN reports that US nursing schools turned away 92,672 qualified applications in 2025 for want of faculty, clinical sites, classroom space, preceptors and budget.

The second half of the problem is that the losses are front-loaded. In the 2026 NSI survey, 22.7 percent of newly hired RNs left inside a year, and first-year exits accounted for 29.0 percent of all RN separations. A fast hire that leaves in month 9 costs more than the vacancy did.

How to recruit nurses who are not applying

Most recruitment strategies in healthcare stop at advice. This is the method. It applies to recruiting nurses and to how to recruit healthcare professionals more broadly.

  1. Write the requirement, not the job ad Separate what must be true from what you would like. In clinical hiring that is usually one line: the unit and the licence. Everything else ranks rather than excludes. Must: RN licence, 2 years acute care. Prefer: telemetry, night rotation, compact licence.
  2. Search the market, not your applicant pile This is where nurse recruiting strategies divide. At 8.6 percent vacancy the nurses worth hiring are already employed. Posting reaches the people who are looking; sourcing reaches the people who would move for the right shift. Start from a one-line brief describing the hire, then let the filters come out of it.
  3. Set the date from the specialty benchmark Before you promise the unit manager a start date, look up the specialty row above. Telemetry at 87 days and emergency at 70 days are different conversations. "Telemetry historically runs about 87 days, so October is the honest target."
  4. Reach them on their schedule A clinician on shift does not read email at 11 AM. Run text alongside email, put the unit, the shift pattern and the differential in the first message, and stop the sequence the moment someone replies. Day 0 email, day 3 text, day 4 follow-up; a reply or opt-out on either channel stops both.
  5. Verify the licence, do not infer it A profile is a claim, not a credential. Agree in advance where licence status gets checked and who checks it. Licence, compact and where verification actually happens

NCSBN states that 43 jurisdictions belong to the Nurse Licensure Compact, and that nurses living in a compact state can apply for a multistate licence if they meet the licensure requirements. That widens a search past your state line. NCSBN also states that a nurse moving between compact states must apply for licensure in their new primary state of residence within 60 days.

No sourcing tool verifies a licence, and ours does not either. Recruiting in healthcare means treating a profile as a claim and the board as the answer.

Does HIPAA apply to interview recordings and hiring records?

Protected health information Under 45 CFR 160.103, protected health information explicitly excludes employment records held by a covered entity in its role as employer. A resume, an interview recording or a scorecard is not PHI merely because the employer happens to be a hospital.

Hiring records still carry ordinary employment-data duties: keep them secure, keep them only as long as you need them, and control who sees them. Treat licence verification and occupational health as separate obligations with their own rules.

What does nurse turnover cost a hospital?

The 2026 NSI report puts the average cost of turnover for a bedside RN at 60,090 dollars, which costs the average hospital between 4.2 and 6.2 million dollars a year. Each percentage point of RN turnover is worth about 295,000 dollars a year to that average hospital. The loss is front-loaded: 22.7 percent of newly hired RNs left within a year, and first-year exits made up 29.0 percent of all RN separations.

AAMC projected in March 2024 that the United States will face a shortage of up to 86,000 physicians by 2036, and physician searches turn on credentialing, privileging and references rather than on speed of outreach.
